HOSPITAL LEADERSHIP AND MENTAL IMMUNITY AMONG NURSES IN INDONESIA: A HEALTH PROMOTION PERSPECTIVE ACROSS DEVELOPMENTAL STAGES

Abstract

Healthcare professionals, particularly nurses, face considerable psychological demands arising from heavy workloads, emotional labour, and complex healthcare environments. Strengthening nurses’ mental immunity is therefore essential to maintain psychological wellbeing and ensure sustainable healthcare delivery. This study investigates the relationship between hospital leadership and nurses’ mental immunity in Indonesia from a health promotion perspective, while incorporating developmental psychology across adulthood stages. A cross-sectional survey was conducted with 347 nurses employed in hospitals across Indonesia. Data were analysed using Partial Least Squares Structural Equation Modelling (PLS-SEM). The results reveal that hospital leadership significantly affects nurses’ mental immunity both directly and indirectly through workplace health promotion initiatives. In addition, developmental stage differences moderate the relationship between leadership support and psychological resilience. Younger nurses benefit more from mentoring and organisational guidance, whereas senior nurses demonstrate stronger emotional regulation shaped by accumulated professional experience. This study contributes to health promotion research by integrating developmental psychology into workplace wellbeing frameworks. The findings underscore the importance of leadership-driven health promotion strategies in strengthening nurses’ mental immunity and sustaining healthcare workforce wellbeing.
